Does the maritime industry really have a crew shortage?

It’s easy to point to a tight labour market when crew don’t stay. Yet the reality is more complex. A 2024 survey showed that while almost 90% of operators raised pay, only 41% reported better retention. Pay matters, of course, but when skilled people leave after just one contract, it suggests the issue isn’t only external market pressure – it may also lie closer to home. 

What really drives crew away 

It’s obvious that pay hikes alone won’t fix retention. Often, it’s the little day-to-day gaps that drive crew away. Unclear communication, no real way to speak up, and weak leadership onboard are all contributing factors.  

Opening up regular feedback channels and checking in with crew makes them feel heard and valued. Without that, even minor issues pile up. For example: 

  • Modern communications: Let crew access email/Internet at sea. Free or low-cost onboard internet access is essential for morale. Crews will leave for better connectivity.  
  •  Support aboard: Establish mentorships and feedback sessions so concerns are aired. Crew who can’t speak up quietly quit. Open-door policies can catch problems before people jump ship. 
  • Visible leadership: Invest in training and mentors. When officers show they care (noticing personal or family issues, supporting mental health) crews feel part of a team rather than just payroll. 

Cultivate loyalty early with cadets 

Building loyalty starts before day one on deck. A structured cadet pipeline gives young mariners a clear path and sense of ownership. In fact, good cadetship programmes can produce ardent loyalists among your crew. In short, nurturing cadets means you’re growing your own future leaders, not just filling vacancies.
